Abstract
Issues regarding nurse performance in hospitals remain a complex and multidimensional topic. While nursing care must be delivered professionally, promptly, and accurately, implementation often reveals discrepancies between expected standards and actual performance indicators. This study aims to examine the impact of competence and incentives on nurse performance—with motivation serving as a mediating variable—using a quantitative, explanatory research approach and Structural Equation Modeling–Partial Least Squares (SEM-PLS) analysis. The study utilized a sample of 145 individuals. The results indicate that competence, incentives, and motivation have positive and significant effects on nurse performance—either directly or indirectly, through partial or full mediation—with T-values exceeding 1.645 and p-values below 0.05. These findings reinforce Self-Determination Theory, which posits that competence and incentives influence work motivation, thereby impacting performance. Furthermore, the study supports Ability–Motivation–Opportunity (AMO) Theory, which explains that performance is driven by an individual's ability and motivation. Hospital management should establish an incentive system that is fairer, more transparent, and aligned with workload.
