Abstract
Employee turnover is one of the major challenges faced by organizations worldwide due to its significant impact on recruitment costs, training, operational disruptions, and loss of institutional knowledge. This study aims to investigate the moderating role of job embeddedness in the relationship between job stress, job satisfaction, and turnover intention. Job stress is often the main trigger for increased turnover intention, while job satisfaction can act as a protective factor that reduces the tendency of employees to leave the organization. Job embeddedness, which includes the dimensions of fit (the compatibility of individual values and goals with the organization), links (social relationships at work), and sacrifice (the perceived cost of leaving the job), is hypothesized to strengthen the positive impact of job satisfaction on employee retention and reduce the negative impact of job stress on turnover intention. Using a quantitative approach and SMART-PLS analysis, this study found that job stress has a significant positive relationship with turnover intention, while job satisfaction significantly decreases the intention. However, job embeddedness was not proven to be a significant moderator in both relationships. These findings suggest that employee engagement with the organization is not enough to reduce the effect of job stress or strengthen the effect of job satisfaction on intention to stay. Therefore, other strategic approaches are needed, such as stress management and improving employee well-being, to effectively minimize employee turnover.
